Influence of Ethical Leadership on Organizational Commitment, Career Satisfaction and Turnover Intention in the case of Federal Ministry of Health in Ethiopia

Abstract


A critical issue in many organizations is practicing ethical leadership from the top management is not on its effect on the organization’s value but also on its employees because unethical leadership might have a negative effect on employee job satisfaction and organizational commitment. Therefore, a firm’s leadership is considered a major factor that has an indisputable influence on employee performance in any kind of organization. The objective of the study is to determine the impact effect of ethical leadership on organizational commitment and employees job or carrier satisfaction among employees at Federal Ministry of Health (FMOH) in Addis Ababa, Ethiopia. The study used cross sectional institution based descriptive research design. the study area has target population of 1300 and sample size of 290 employees was used to see the relationship between the study variables. A structured questionnaire was used to collect data with self-administered data collection method. Regression analysis was used to explain the nature of the relationship between ethical leadership and organizational performance and employee career satisfaction.  A total of 290 (98 % response rate) respondents participated in the interview. Most respondents, 190 (65.1 %) were male and nearly 59% of the study participants consider their immediate supervisor has an ethical leadership behavior. On average 64% percent of the employees are ready to show organizational commitment at the ministry. Additionally, only 56.8 % of the study said they have carrier satisfaction as result more than 50% of the ministry staffs consider quitting their job, if the economy was better. Additionally, only, 32 % of the employees don’t have a plan to search for a job in the next 12 months, the rest either have plan to search job (45%) or they are indifferent for this question. Employees total years of experience, leader’s best interest of employees in mind, leaders’ fair and balanced decisions, weather leaders can be trusted or not, leader’s readiness to discuss ethics or Values, leaders practice of setting example of how to do, leaders’ disciplinary action to employees who violate ethics and leader’s propensity to ask, “what is the right thing to do, on decisions associated with employee’s carrier satisfaction, organizational commitment with P<005. Ethical leadership behavior is important determinant for organizational commitment, carrier satisfaction, and staff turnover intention. Hence ethical leadership practices in the health sector, particularly at federal ministry of health needs considerable attention.
